The Impact of Strategic Human Resource Management in Clinical Departments of Infectious Disease Specialty Hospitals on Ambidextrous Innovation Capability

Abstract:Objective The strategic human resource management(SHRM)model in clinical departments enables flexible changes in staffing and division of responsibilities based on practical needs,giving employees more autonomy and opportunity for initiative in their work.This method attempts to increase employeesinnovative engagement and stimulate their innovation capacities.Methods A questionnaire survey was done among 281 clinical department staff from a tertiary infectious disease hospital in Beijing.Fuzzy-set Qualitative Comparative Analysis was applied to study the influence of clinical SHRM on organizational ambidextrous innovation capability,providing practical insights for developing innovative behaviors among clinical staff.Results Two main pathways emerged"Absorption-Driven Deficiency"and"Development-Oriented Absorption Gap"with a total of four primary configurations identified for increasing ambidextrous innovation capability.Human resource absorptive capacity and development capability were identified as core conditions.Certain conditions in the configurations showed substitutability in influencing innovation capability.Conclusion Specialized infectious disease hospitals'clinical departments must explore innovative development paths suited to their context.They need to enhance human resource management by promoting multi-ability coordination.Striking a balance between external talent recruitment and internal employee development is crucial.Also,staff innovation potential can be unlocked via training and planning.
