A Study of the Impact of Effort-Reward Imbalance on Career Resilience among Physicians in Public Hospitals:the Mediating Effect of Perceived Organizational Support

Abstract:Objective To investigate the current situation of effort-reward imbalance,career resilience,and perceived organizational support among physicians in public hospitals,and to explore the impact of effort-reward imbalance on career resilience and the mediating role of perceived organizational support between them.Methods A total of 660 physicians from five secondary and tertiary public hospitals in a central province were selected as survey respondents,and were surveyed using General Information Questionnaire,Effort-Rewardl mbalance Scale,Perceived Organizational Support Scale,and Career Resilience Scale.Data analysis and testing were performed using the SPSS PROCESS macro plugin.Results Effort-reward imbalance negatively predicted career resilience(β=-0.076,P<0.05).Perceived organizational support played a fully mediating role in the effect of effort-reward imbalance on cognitive resilience(β=-0.049,P>0.05)and behavioral resilience(β=-0.047,P>0.05),and played a partially mediating role in the effect of effort-reward imbalance on emotional resilience(β=-0.137,P<0.001).Conclusion Perceived organizational support is a mediating variable between the effort-reward imbalance and career resilience of physicians in public hospitals,and hospital administrators can reduce the effort-reward imbalance and enhance career resilience of physicians by reducing the load on physicians,enhancing the sense of acquisition,and establishing a multidimensional support system.
