Qualitative study on training transfer challenges among oncology specialist nurse:a dual theoretical framework approach

Abstract:Objective To explore the dilemmas in training transfer among oncology specialist nurses and put forward five-loop intervention strategies based on training transfer theory and transformative learning theory,aiming to provide theoretical insights for optimizing nursing talent development systems.Methods A descriptive research design was adopted.Semi-structured interviews were conducted with 17 oncology specialist nurses and 8 nursing education managers from a grade-A tertiary hospital in Tianjin.The data were analyzed using Colaizzi's seven-step analysis method.Results The training was faced with four dimension-collaborative dilemmas:cognitive-ability transformation dilemma(the gap between training and practical application results in challenges for knowledge reconstruction),dynamic imbalance between capability and resources(demand overload and triple support failure),evaluation-culture inhibition(experience dependence solidification and evidence-based transformation obstruction)and cultural-cognition vicious cycle(developmental assessment rupture and reflective ecological inhibition).Conclusion The five loop intervention strategy of"cognitive transformation-ability construction-evaluation innovation-resource collaboration-cultural reshaping"should be constructed,with critical reflection and situational training as the core,aiming to improve patients' outcomes through a dynamic feedback-driven evaluation system.It integrates interdisciplinary collaboration and evidence-based practice,while simultaneously fostering a supportive organizational environment and innovative incentive mechanisms.The ultimate goal is to facilitate the transition of oncology specialty nurses from passive knowledge acquisition to active practice transformation.
