Chain-mediating effect of emotional exhaustion and depersonalization between negative emotion and turnover intention among primary health workers

Abstract:Objective To explore the influencing factors of turnover intention of primary health workers,and the mediating effect of job burnout on negative emotion and turnover intention.Methods 1 051 primary health workers in Guangzhou City were investigated by online questionnaire on general situation,Depression-Anxiety-Stress Scale,MBI-HSS and Turnover Intention Scale.The scores of turnover intention of different characteristic objects were compared,and the intermediary factors of turnover intention were analyzed by Structural Equation Model.Results There were statistically significant differences(P<0.05)in turnover intention scores among different age(F=27.382),educational background(F=19.855),type of work units(F=3.054),employment forms(F=4.209),working years in the unit(F=6.572),monthly income level(F=5.143)and average working hours per week(F=18.497).Emotional exhaustion and depersonalization could play chain-mediating role in the relationship between negative emotion and turnover intention.The total effect was 0.63.Conclusion The detection rate of turnover intention of the primary health workers is high.Negative emotion has an indirect influence of turnover intention through the intermediary of emotional exhaustion and depersonalization in job burnout.It is suggested to reduce turnover intention by improving their negative emotion and preventing job burnout.
