The "human factor dilemma" in digital transformation:a study on psychological resistance and acceptance willingness of coal mine employees

Abstract:Under China's "Digital China" strategy,the coal industry faces dual challenges of technological upgrading and workforce adaptation in digital transformation.While existing research focuses on organizational strategies,frontline employees' micro-psychological mechanisms remain underexplored.Integrating Stimulus-Organism-Response(SOR)and Knowledge-Attitude-Practice(KAP)theories,this study constructs an SOR-KAP framework.Using Smart PLS 4 on 315 coal miners' survey data,we analyze how prior digital knowledge and perceptions(usefulness/risk)influence psychological resistance and acceptance willingness,with organizational innovation culture as a moderator.Key findings:① Miners' prior digital knowledge and individual perceptions trigger psychological resistance,reducing digital transformation acceptance willingness.② Psychological resistance mediates the negative impact of prior knowledge and perceptions on acceptance willingness.③ Organizational innovation culture amplifies the suppressive effects of prior knowledge and perceived usefulness on resistance.By revealing the "knowledge-psychology-behavior" transmission and organizational synergy,this study offers a systematic framework balancing individual cognition and organizational intervention for safety-critical industries.
