Adual path effect of pay for performance on the creativity of employees in coal enterprises

Abstract:Based on cognitive processing theory,this study examined the synergistic effects of pay for performance and perceived organizational support of creativity on the incremental creativity and radical creativity of coal enterprise employees,and examined the dual pathway mediating effects of cognitive flexibility and cognitive persistence.Through nested model path analysis of 647 valid paired samples and hierarchical regression analysis of moderated mediation effects,it was found that pay for performance can positively affect employees'incremental creativity,but has no significant effect on radical creativity;Cognitive flexibility and cognitive persistence can significantly mediate the relationship between pay for performance,perceived organizational support of creativity and binary creativity;The sense of perceived organizational support of creativity and pay for performance,can have a positive synergistic effect on radical creativity.Based on this,management suggestions are proposed from the aspects of optimizing salary structure and shaping a creative support atmosphere to enhance the creativity of coal enterprise employees.
