Qualitative Study on Emotional Labor Management of Newly Recruited Nurses

Abstract:Objective To explore the subjective experiences,coping strategies,and positive/negative effects of emotional labor among newly recruited nurses.Methods In-depth interviews were conducted with 11 newly recruited nurses,and the interview data were analyzed using grounded theory analytical procedures.Results The causes of emotional labor among new nurses included ineffective nurse-patient communication,limited self-regulation abilities,deficiencies in theoretical knowledge and practical skills,preceptorship methods and ward atmosphere,high workload,and existing work models.The emotional expression rule"the patient is God"was frequently mentioned by participants.New nurses primarily adopted emotional restraint,suppression,and perspective-taking to manage emotional labor.While emotional labor imposed significant physical and psychological stress,it also facilitated personal growth.New nurses expressed a desire for managerial support in preceptor selection and strategies to address negative emotions.Conclusion Emotional labor among newly recruited nurses has multifaceted impacts.Managers should prioritize understanding its causes,coping mechanisms,consequences,and mechanisms for fostering positive outcomes.Establishing a physical and mental monitoring platform and enhancing emotional labor management capabilities are critical to improving nursing workforce resilience.
