Mediating effect analysis of adversity quotient of new nurses between organizational justice and psychological resilience

Abstract:Objective To explore the mediating effect of adversity quotient between organizational justice and psychological resilience among new nurses.Methods An online questionnaire survey was conducted among 327 new nurses from 6 tertiary hospitals in Lanzhou City,Gansu Province using general information questionnaire,Organizational Justice Scale,Adversity Response Profile,Connor-Davidson Resili-ence Scale.Results New nurses'organizational justice scored(73.15±11.70),adversity response scored(131.01±16.16)and psychological resilience scored(67.00±13.76).Organizational justice among new nurses was positively correlated with adversity quotient and psychological resilience(r1=0.268,r2=0.604,r3=0.329,P<0.01).Adversity quotient played a partial mediating effect between organizational justice and psychological resilience of new nurses,and the effect value was 0.045,accounting for 6.90%of the total effect.Conclusion The psychologi-cal resilience of new nurses needs to be improved.Organizational justice not only directly affects psychological resilience,but also indirectly af-fects psychological resilience through adversity quotient,indicating that nursing managers should focus on improving the organizational justice and adversity quotient of new nurses to enhance their psychological resilience.
